Developing Teams

Helping teams have the conversations they need, agree how they work and align behind a shared purpose.

We help teams work through the issues affecting trust, clarity, decisions and shared accountability.

That may mean strengthening collaboration, improving ways of working, clarifying boundaries or helping a team and its leader work together more effectively.

The aim is not simply to create a good session. It is to produce useful improvement that lasts after everyone returns to work.

A senior team can spend a surprising amount of time discussing a problem without ever quite discussing the problem.

Situations

Situations that bring clients here

  • The team is polite in the room but frustrated outside it.
  • Important conversations happen after meetings, not in them.
  • Trust, challenge or accountability feels uneven across the team.
  • Roles or decision rights are unclear.
  • The team lacks shared ways of working.
  • A new leadership group needs to form quickly.
  • Pressure is exposing old habits.
  • The team leader needs support to sustain improvement.
  • Meetings repeatedly revisit the same issues.
  • Local priorities are weakening cross-team collaboration.

Beneath the surface

What may really be happening

What appears to be a relationship problem often involves unclear ownership, unresolved decisions, inconsistent accountability, local incentives or truths that have become difficult to say.

Once those conditions are named, the team can usually make progress it has been circling for months.

Focus

What we help with

Team development may include facilitated team sessions, team psychometrics, leader coaching, diagnostic conversations and practical work on trust, challenge, roles, decision-making and accountability. The exact approach depends on the team's purpose, pressure points and stage of development.

  • Team purpose and priorities
  • Ways of working
  • Trust and useful psychological safety
  • Constructive challenge
  • Feedback and difficult conversations
  • Role clarity and boundaries
  • Team dynamics under pressure
  • Decision-making
  • Accountability
  • Collaboration across functions
  • Team leader support

The Team Reality Review examines team operating conditions. Andrew’s deeper Team Self-Assessment work explores specific team capabilities and development priorities.

How we begin

How the work usually starts

Team work begins by understanding how the team actually operates — how decisions are made, what gets avoided, and where energy is being lost — before designing the session or programme.

That understanding shapes the design of the session, the follow-up, and the level of support the team leader will need to sustain progress.

Possible inputs

  • Team leader conversation
  • Individual member conversations
  • Team and individual psychometrics
  • Observation of a live meeting
  • Diagnostic data
  • Review of purpose, roles and ways of working

Not every engagement uses every method. Inputs are chosen to fit the situation.

Formats

Ways we might work together

  • Focused diagnostic sprint
  • Facilitated team session or offsite
  • Short targeted intervention
  • Team development programme
  • Team leader coaching
  • Team and individual psychometric debrief
  • Follow-up and progress review

Outcomes

What clients may have at the end

  • Clearer team purpose
  • Agreed ways of working
  • More honest conversations
  • Better challenge and decision-making
  • Stronger trust and accountability
  • Clearer boundaries
  • Practical commitments the team is willing to keep
  • Support for the team leader

Questions

Frequently asked questions

Do you run team offsites?

Yes. An offsite can be useful when the team needs space to step back, talk honestly and agree how it will work. The design should follow the issue, rather than treating the offsite itself as the solution.

Do you work with the whole team or just the leader?

Both. Some work begins with the team leader, particularly where leadership behaviour or unclear expectations are shaping the problem. Other assignments involve the whole team from the start. The right approach depends on what is happening and where change needs to begin.

How do you handle sensitive team issues?

Carefully and directly. The aim is not to force disclosure or create confrontation. It is to establish enough structure, trust and challenge for the team to discuss what is affecting performance without turning the process into blame.

How is this different from the Team Reality Review?

The Team Reality Review is a short organisational reflection that explores the conditions affecting how the team operates. The paid service goes further by examining the team's real context, facilitating the necessary conversations and supporting practical change over time.

How long does team work take to show results?

Some shifts can happen quickly once the real issue is named and the team agrees different ways of working. Sustained change usually takes longer and may require follow-up, leader support and repeated practice until the new behaviour becomes normal.

Can you help a leadership team that is already performing reasonably well?

Yes. Team development is not only for teams in difficulty. It can also help capable teams improve challenge, decision quality, collaboration and the way they operate under pressure before problems become entrenched.
